Why this dimension matters

Organisations that improve representation without improving belonging typically watch their new hires leave inside eighteen months, then conclude the pipeline was the problem. Belonging is the measure that predicts whether diversity work holds.

Reverse-scored questions are worded negatively on purpose — they catch people who tick “agree” all the way down without reading. Remember to flip them before averaging, or they will drag your score down artificially.

How to use them well

  • Make every demographic question optional, with a 'prefer not to say' option on each.
  • Raise the suppression threshold to ten for demographic cuts, and never cross-tabulate two of them in a small company.
  • Publish results and actions together, or expect the next wave's response rate to collapse.
  • Use belonging and voice as your headline measures rather than representation ratios.

Questions people ask

Should we collect demographic data?

Only if you can protect it, only as optional questions, and only where group sizes make identification impossible. In a fifty-person company, cutting by ethnicity often points at one individual — run the survey without demographic cuts and rely on the experience questions instead.

How do we get honest answers on sensitive questions?

Anonymity people can verify, a visible suppression threshold, and a track record of acting on what you heard last time. The third one is what actually moves the response rate.
